摘  要:反馈对修正行为和提升绩效有重要意义,但当绩效不佳时,员工也会主动采取措施来逃避和主管进行反馈交换。这种反馈规避行为不利于员工获取有利信息和资源来改进工作,亟需引起管理者重视。到底什么原因会导致员工做出反馈规避行为?为了解答该问题,本研究探讨了社会阶层对员工反馈规避行为的作用效果和机制。对442份样本的实证分析发现:(1)社会阶层与员工反馈规避之间呈负相关关系;(2)心理安全感在两者间起部分中介作用;(3)差错管理氛围显著调节了社会阶层和反馈规避行为之间的间接关系,形成被调节的中介,对于差错管理氛围较浓重的组织,个体社会阶层通过心理安全感对反馈规避的负向影响显著减弱。研究结果首次从社会阶层和心理安全的视角探索反馈规避行为的诱发机制,丰富了当前对反馈规避行为的研究,对组织管理实践也有一定启示。Feedback is important for employees to correct their behavior and improve their performance. However, employees will take actions to avoid feedback with their supervisors especially when they perform badly. Feedback avoidance behavior has negative influence on employees to obtain favorable information and resources to improve their work, which should be paid attention to by the managers. What factors lead to this behavior? In order to answer this question, the study explores the influencing mechanism of social class on follower feedback avoidance behavior (FAB). Results in a sample of 422 employees reveal that: social class has significant negative influence on employee feedback avoidance behavior; Psychological safety plays a partial mediating role between social class and employee feedback avoidance behavior; Furthermore, the mediating role of psychological safety in the relationship between social class and employee feedback avoidance behavior is moderated by error management climate, that role of moderated-mediation is relatively weaker when error management climate is high. This study is the first effort to use psychological factor to explain the induced mechanism of employee feedback avoidance behavior, which enriches the current research and provide guidance for management in organizations.
