摘 要:基于面子理论,本研究探讨了员工资质过高感与个体创造力的关系,并验证能力面子压力的中介作用和集体主义氛围对二者的调节作用。通过对92个团队379名企业员工进行配对问卷调查,统计分析结果表明,员工资质过高感与个体创造力呈U型关系,能力面子压力在二者之间起中介作用,集体主义氛围调节员工资质过高感与能力面子压力的U型关系。具体而言,相比低水平的集体主义氛围,当团队为高集体主义氛围时,在员工资质过高感与能力面子压力的负向关系和正向关系均更强。Knowledge and technique have been the new driving force of economic growth, which lead states and companies invest in education and training, one of the results that are noted recently is over-qualification, which denotes a situation in which an individual's qualifications, such as education, work experience, and skills, are beyond the requirements of the job. Considerable attention has been devoted to employees' perceived over-qualification which was considered as a proximal predictor of employee attitudes and behaviors. As a prevalent form of underemployment, over-qualification has become a topic of interest to both labor economists and management researchers. Most scholars characterize over-qualification as a negative phenomenon, empirical studies have suggested that over-qualification may lead to high turnover intention, more workplace deviance behavior, and low affective commitment, low job satisfaction. But over-qualification may result in positive reactions upon certain conditions. Few studies have examined this interesting possibility. One particularly important issue is the relationship between perceived over-qualification and individual creativity. Drawing on the face theory, the present study investigated the impact of perceived over-qualification on individual creativity. A survey was conducted with a sample of 92 work groups concluding 379 employees in China's Mainland. Findings suggested a U-shaped effect of perceived over-qualification on employee creativity, and competence face stress played a mediation role in the curvilinear relationship between perceived over-qualification and creativity. Additionally, collectivism climate moderated the U-shaped relationship between perceived over-qualification and competence face stress, that is, the U-shape curve may steepen when the collectivism climate increases.
