摘  要:构建了变革型领导、成就导向与员工创造力的理论模型,并提出研究假设,利用滚雪球抽样法收集了巴基斯坦和中国的32个软件企业的275套领导-下属配对问卷调研数据,检验了变革型领导对员工创造力的影响作用、影响过程和作用机理,以及员工成就导向在其中的中介效应。结果表明:员工成就导向在变革型领导与员工创造力之间起部分中介效应,领导智力激发、个性化关怀和鼓舞性激励对员工创造力具有显著的正向影响,但理想化影响力对员工创造力的影响效果不显著;在变革型领导与员工成就导向的关系中,领导的鼓舞性激励对员工成就导向的影响最大,理想化影响力的影响作用最小;在员工成就导向中,精熟导向对员工创造力具有显著的正向影响,而表现导向对员工创造力的发挥具有显著的负向影响。This paper constructs a theoretical model for transformational leadership(TL), achievement orientation(AO)and employee creativity (EC), and puts forwards the research hypothesis. Using the Snowball sampling to collect the data about 275 supervisor-employee paired samples from 32 software companies in Pakistan and China,it tests empirically the influence degree,influence process and internal mechanism of transfor mational leadership on employee creativity. The results show as follows: achievement orientation plays an intermediary role in the relationship between TL and EC;leadership intelligence stimulation,individualized care and inspirational motivation have significant positive effects on em ployee creativity, but the effect of idealized influence on employee creativity is not significant; in the relationship between TL and AO, the leader ship inspirational motivation has the greatest impact on AO,and the impact of idealized influence on AO is minimal;proficiency orientation has a significant positive effect on employee creativity,while employee performance orientation has a significant negative effect on employee creativity.
