摘 要:[目的/意义]人力资源管理与多焦点嵌入的关系一直是学者们关注的焦点。以往的研究者主要从社会交换的视角探讨单项人力资源管理实践与工作嵌入的关系。本研究基于资源保存理论视角实证检验了人力资源管理系统与多焦点嵌入的关系,拓展了资源保存理论的应用范围,进一步丰富了人力资源管理理论和员工嵌入理论。[方法/过程]基于资源保存理论,本研究采用两个时间点的288份有效样本,考察了高承诺工作系统与多焦点嵌入之间的关系。[结果/结论]研究发现,高承诺工作系统对工作嵌入、组织嵌入和职业嵌入均有显著正向影响,而主管支持正向调节上述关系。[ Purpose/Significancel The relationship between human resource management and embeddedness foci has been a topic of interest for a number of researchers. Previous researchers have explored the relationship between single hu- man resource management practice and job embeddedness from the perspective of social exchange. This paper tests empirically the effects of high conmfitment work system on embeddedness foci based on resources conservation theory, expands the application scope of resource conservation theory, and enriches further the human resource management theory and employ ee embedding theory. [ Method/Process ] The study examines the relationship between high commitment work system and embeddedness foei with 288 valid samples of supervisor - subordinate dyads at two time points. [ Result/Conclusion]The results indicate that high commitment work system is positively related to embeddedness foci, organizational embedding and occupational embedding, and supervisor support positively adjusted the above relationships.
