摘 要:本项基于社会学习理论,通过配对问卷分析,对道德领导抑制员工不道德行为的机制进行探讨。结果表明:道德领导和员工不道德行为负相关;组织公平感完全中介了道德领导和员工不道德行为间的关系;领导-部属交换关系显著调节了道德领导对组织公平感的作用;领导-部属交换关系调节了组织公平感在道德领导与员工不道德行为间的中介作用。同时,研究揭示了企业可以通过遴选具有较高道德标准的管理者、提高员工的组织公平感等途径,提升企业管理水平和运作效率。Based on the theory of social learning,this paper discusses the mechanism of moral leadership to restrain the unethical behavior of employees through the analysis of matching questionnaires.Results indicate that:(1)Moral leadership is negatively correlated with unethical employee behavior;(2)Organizational justice mediate the positive relationship between moral leadership and employee unethical behavior;(3)the LMX moderated the relationship between moral leadership and employees’perception of organizational justice;(4)the LMX moderated the mediated relationship through the employees’perception of organizational justice,that is,the higher LMX,the weaker the mediated relationship.At the same time,the research reveals that enterprises can improve the management level and operation efficiency of enterprises by selecting managers with higher ethical standards and improving the sense of organization of employees.
