摘  要:教师队伍建设是"双一流"建设的中心任务和主要抓手。山东省高校教师队伍在近几年的发展中既表现出规模持续扩大、年龄结构趋于合理、素质层次不断提升的良好发展态势,又表现出教师队伍增速滞后于学生规模增速,生师比逐年升高;高层次人才在教师队伍中占比较低,缺乏领军型人才等突出问题。在"双一流"建设推动下,高等教育百舸争流,竞争日趋激烈。山东省要抓住机遇,建成高等教育强省,就必须采取分类指导、适度控制、提高质量标准的方式强化高层次人才引进力度,建立"引培"机制,重视青年教师发展等措施,以缓解生师比过高的矛盾,保持一流人才队伍的持续增长,扩大教师年龄结构红利。Strengthening teachers * team is the central task and main starting point for constructing "double first - class” universities. In recent years, the development of full - time teachers in colleges and universities in Shandong Province not only shows a good development trend of continuous expansion of scale, reasonable age structure and continuous improvement of quality level, but also shows that the growth rate of teachers lags behind that of students, and the ratio of students to teachers increases year by year. High - level talents account for a relatively low proportion in the teaching staff, and there is a lack of "leading" talents and other prominent problems. Driven by the "double first - class", higher education is pursued at a large scale. Shandong province should seize the opportunity to build a powerful province of higher education. We must adopt classified guidance, appropriate control;improve the quality standard way to strengthen their efforts to introduce high - level personnel;set up the mechanism of "lead culture";attache great importance to the development of young teachers, so as to alleviate the contradiction of too high ratio of students to teachers, maintain the continuous growth of the first - class talent team, and expand the age structure of teachers dividend.
