明星技能人才创造力的影响机制——基于和谐型工作激情的中介作用

摘　　要：从工作激情理论入手,以明星技能人才为研究对象,构建了“任务绩效—关系亲密程度”不同强度的组合构型,即“高—高”“低—低”“高—低”和“低—高”,并探究其对创造力的作用机制。采用多项式回归与响应面分析相结合的方法,通过对329名高速铁路司机研究发现:明星技能人才任务绩效和关系亲密程度的一致性程度越高,越有利于激发其和谐型工作激情;在两者一致性程度较高时,“高任务绩效—高关系亲密程度”组合对于和谐型工作激情的正向作用要比“低任务绩效—低关系亲密程度”组合更强;和谐型工作激情在明星技能人才“任务绩效—关系亲密程度”和其创造力的关系中起到中介作用。Starting with the theory of work passion and taking star skilled talents as the research object,this paper constructs a combination of different intensity of“task performance-guanxi closeness”,namely“high-high”,“low-low”,“high-low”and“low-high”,and explores its mechanism of action with creativity.Using the method of polynomial regression and response surface analysis,it studies 329 high-speed railway drivers.The results show that the higher the consistency between task performance and guanxi closeness,the more beneficial it is to stimulate the harmonious work passion;when the consistency is high,the positive effect of“high task performance-high guanxi closeness”combination on harmonious work passion is stronger than that of“low task performance-low guanxi closeness”combination;harmonious work passion plays a mediating role in the relationship between“task performance-guanxi closeness”and creativity of star skilled talents.
