摘  要:目的通过调查分析134名离职护士的离职及再就业情况,探讨提高护士工作满意度、减少护士离职的对策。方法选择2014年1月至2018年12月申请离职的本院内科神经科的134名护理人员,离职护士填写本院自行设计的护士离职申请表,调查者结合面谈、电话、微信随访及访谈原区护士长、同事等形式进行资料收集。结果工龄1~5年、年龄<30岁、本科学历的合同护士离职率高。离职的主要原因有家庭因素(63.43%),工作风险大、压力大(35.82%),临床工作与职业生涯规划有出入(23.13%),无法适应夜班(14.93%),到新成立的医院工作(14.18%)等;护士离职后多数选择继续从事护理工作(62.69%)、部分转行(28.36%)、读研深造(5.22%)、全职妈妈(3.73%)。结论护士离职是多种因素共同作用的结果,管理者应重视护士离职的影响因素,采取有效的措施,提高护士工作满意度,降低离职率。Objective To explore measures to improve the job satisfaction of nurses and reduce their resignation rate through a survey and analysis of the resignation and re-employment of 134 nurses.Methods In department of neurology from January 2014 to December 2018,each of the resigned nurses was required to fill out a nursing resignation application form designed by our hospital.The surveyors collected data through face-to-face interviews,telephone calls,and WeChat talks with the head nurses and colleagues in the original wards.Results Contracted nurses with a duration of service of one to five years,an age of less than 30 years old,and a bachelor's degree had a high resignation rate.The main reasons of their resignation includes family factors(63.43%),high job risk and pressure(35.82%),differences between clinical work and career planning(23.13%),inability to adapt to night shift work(14.93%),and employment by newly established hospitals(14.18%);most of the nurses that had resigned chose to stay in the nursing profession(62.69%),while some of them chose to change their career(28.36%),continue postgraduate study(5.22%),or become housewives(3.73%).Conclusion The resignation of nurses is the result of a combination of factors.Managers should pay attention to the factors that affect the resignation of nurses and take effective measures to improve their job satisfaction and reduce their resignation rate.
