摘 要:基于社会认知理论,利用跨层次结构方程,研究探讨了创业型领导对员工即兴的影响机制。结果发现:创业型领导对员工即兴有显著的正向影响;工作激情在创业型领导与员工即兴行为的关系中有部分中介作用;主动性人格对工作激情的间接影响有正向调节作用。研究揭示了员工即兴的内在激发机理,为相关领域的探索提供了新的理论视角和经验证据,对组织管理实践也有一定指导价值。Combining social cognitive theory with mood contagion theory, using cross-level structural equations, this study analyzes the impact of entrepreneurial leadership on employee improvisation, and the role of initiative personality and work passion. The results show that entrepreneurial leadership has a significant positive impact on employee improvisation. Work passion has a partial intermediary role in the relationship between entrepreneurial leadership and employee impromptu behavior. Active personality has a positive adjustment effect on the indirect impact of work passion. The research provides a new theoretical perspective and empirical evidence for employee improvisation, and has certain guiding value for management practice.
