摘  要:高校教师学习共同体作为高校教师发挥个人人力资本作用的组织,是当前高校教师发展的重要途径,教师乐于奉献有助于推动组织的协同与和谐,然而“当学习共同体面临集体智商远低于个体智商之和的组织行为问题时,如何提高教师的关系绩效从而推动高校教师学习共同体发挥应有的价值?”这是高校教师管理与发展有待解决的问题。结合高校教师学习共同体的概念,选取中山大学新华学院的教师学习共同体为分析个案,以社会网络分析的理论与方法,运用二次指派程序对教师的教学网、科研网、咨询网与情感网进行矩阵相关系数进行测量,结合Logistic随机概率模型分析中山大学新华学院教师学习共同体的社会网络形成机制,并构建线性回归模型,进一步分析关系绩效的影响因素在教师学习共同体社会网络中的作用机制。研究发现,片面的任务绩效管理对构建学习共同体的负面影响以及知识分享对重构高校教师学习共同体的重要意义。The learning community of universities as an organization for college teachers to play their role in individual human capital is an important approach to the development of college teachers.Teachers who are willing to contribute themselves are good for the harmony of the organization.However,“when group intelligence is much lower than individual IQ,how to promote the value of the college teachers'learning community to play their due role by promoting the teachers'contextual performance”is a key problem to be solved in the aspect of the management and development of college teachers.This paper combines the concept of“Faculty Learning Community”,selects the learning community of Xinhua College of Sun Yat-sen University as the analysis cases based on the social network analysis theories and methods,uses QAP to measure the correlation coefficient of the teachers'teaching network,research network,consulting network and the emotion network.A Logistic random probability model is used to analyze the social network formation mechanism of the learning community,and a linear regression model is constructed to further analyze the role of contextual performance in the social network of the learning community.The study demonstrates the negative impact of one-sided task performance management on the construction of learning communities,and that knowledge sharing is significant to the reconstruction of the faculty learning community.
