摘 要:目的在公立医院中检验谦卑型领导对护士感情承诺和组织公民行为的影响与机制。方法采用横断面问卷调查法,收回有效问卷249份,有效回收率为91.54%。采用阶层线性回归法检验变量间的关系。结果谦卑型领导(β=0.267,P<0.01)和感情承诺(β=0.332,P<0.01)对护士组织公民行为具有积极的预测作用,感情承诺在二者之间扮演部分中介效应。结论谦卑型护理领导会增加下属的感情联结和认同,直接和间接激励下属护士贡献更多的组织公民行为。Objective To explore the effects and mechanism of humble leadership behavior on the affective commitment and organizational citizen behavior of subordinate staff in the public hospital. Methods A total of 249 questionnaires was collected by using a questionnaire survey,the effective response rate was 91.54%. The hierarchical regression were employed to examine the relations between variables. Results The humble leadership behavior(β=0.267,P<0.01)and affective commitment(β=0.332, P<0.01)had a significantly positive influence on organizational citizen behavior of nursing staff. The affective commitment played the partial mediating effect in their relations. Conclusion A nursing manager’s humble behavior can promote emotional connection and identification between superior and subordinate,which in turn,directly and indirectly enhances organizational citizen behavior of subordinate.
