军人心理健康在情感承诺提升工作满意度过程的中介作用

摘　　要：①目的探索军人情感承诺、心理健康与工作满意度的关系,并分析影响工作满意度的因素,以及心理健康在其中所起的中介作用。②方法采用组织情感承诺量表(OACS),90项症状自评量表(SCL-90)和自编工作满意度调查表对陆军航空兵部队4373名军人进行调查。③结果情感承诺与工作满意度呈中等程度正相关(r=0.599,P<0.01);SCL-90总分与工作满意度、情感承诺呈中等程度负相关(r1=-0.499,r2=-0.406,P<0.01);情感承诺、心理健康得分、工作类型和军衔在以工作满意度为因变量的回归方程中作用显著(F=887.724,P<0.001)。中介模型显示,心理健康在组织情感承诺提升工作满意度过程中起部分中介作用。④结论SCL-90总分与工作满意度呈负相关,即心理健康水平和情感承诺越高,军人的工作满意度就越高;心理健康在情感承诺提升工作满意度过程中起部分中介作用。Objective To explore the relationship among military mental health,emotional commitment and job satisfaction,the mediating role of mental health in the process of affective commitment promoting job satisfaction.Methods Organizational Affective Commitment Scales(OACS),Symptom Check List 90(SCL-90)and Self-made Job Satisfaction Questionnaire were used to investigate the 4373 soldiers in the Amy Aviation Unit.Results Affective commitment was positively correlated with job satisfaction(r=0.599,P<0.01),the total score of SCL-90 was significantly negatively correlated with job satisfaction and affective commitment(r1=-0.499,r2=-0.406,P<0.01).Affective commitment,mental health score,work types and ranks had a significant effect on the regression equation,while the job satisfaction was the dependent variable(F=887.724,P<0.001).③The mediating model showed that mental health play a part in mediating the effect of affective commitment promoting job satisfaction.Conclusion The higher level of mental health and affective commitment,the higher job satisfaction among the army aviation personnel.The mental health plays a part in mediating organizational affective commitment improving job satisfaction.
