摘　　要：基于多层次的合法化过程理论,结合认知唤醒和意义构建的文献,针对中国本土企业的家庭伦理泛化机制开展单案例研究。研究发现:通过认知唤醒,案例企业实现了家庭伦理的初步嵌入;通过对拟家庭化的意义构建,员工形成了“公司视我为家人”“我把公司视为家”的感知,进一步强化了家庭伦理,从而实现了对现有制度的去制度化;通过采用寻找背书、故事性叙述、心理引导三种策略,实现微观层面的正当性评价;采用主动和被动的“外化”策略,获得宏观层面的合意性评价,进而实现了家庭伦理的再制度化。本研究完善了对本土企业中家庭化现象的解释,丰富了多层次的合法化过程理论关于制度变革中的能动性的理解。本研究在实践上对于将家庭伦理成功嵌入企业具有指导意义,并可对传承传统文化的企业提供重要的参考。Based on the theory of a multi-level legitimacy process,combining the literatures of cognitive arousal and sense-making,a single case study is developed to discuss the generalization mechanism of family ethics in Chinese local enterprises.The research find that family ethics is initially embedded in the enterprise through cognitive arousal,and is strengthened through the sense-giving of quasi familization as“The company regards me as a family member”and“I see the company as home”.Thus the de-institutionalization of the existing system has been realized.Through finding endorsement,story narration and psychological guidance,the quasi familization get the jutification evaluation on an individual level,and through the passive and active externalization,the quasi familization get the validity on a collective level.Thus the re-institutionalization of family ethics has been realized.The findings perfect the explanation of family phenomenon in local enterprises,and enriches the understanding of the multi-level legitimacy process theory on the initiatives in institutional changes.This study can provide an important reference for enterprise inheriting the traditional culture,and has reference significance for embedding family ethics into enterprises successfully in practice.
