摘　　要：基于多代理人委托代理理论,在中立、竞争、合作三种关系下分别构建了学科馆员激励最优化模型,设计了最优激励金融合约,分析了激励特征。研究表明:信息非对称时,图书馆管理者的最大收益、学科馆员的最优分享比例(最优激励强度)、最优努力程度分别与学科馆员间的相互作用强度呈正相关;与学科馆员的服务成本、风险规避程度、图书馆环境变动程度呈负相关。学科馆员间的竞争关系和合作关系均优于中立关系,在一定条件下,学科馆员间的竞争关系激励效用大于合作关系,竞争优于合作,反之亦然。Based on the multi-agent principal-agent theory,this paper constructs the optimization incentive model of the subject librarians,designs the optimal incentive financial contract,and analyses the incentive characteristics under the three relationships of neutrality,competition and cooperation. The research shows that when information is asymmetric,the maximum benefit of the library managers,the optimal share proportion of subject librarians( the optimal incentive intensity),the optimal effort degree are positively correlated with the interaction intensity between the subject librarians,negatively correlated with the service cost of subject librarians,and the degree of risk aversion and the degree of library environment change. The competition and cooperation among subject librarians are better than neutral,under certain conditions;the incentive effect of competitive relationship among subject librarians is greater than cooperative relationship,and competition is better than cooperation,and vice versa.
