摘 要:在外部复杂变化环境下,研发型企业所采取的战略人力资源管理举措会影响企业的创新成效。研究采用多源问卷调查和平衡效应分析方法,对我国研发型企业战略人力资源管理的举措进行了结构分析,并从外部环境平衡视角探讨其对企业产品创新的影响。研究发现:研发型企业战略人力资源管理包含严格甄选、职业发展、注重绩效评估、有效报偿、内部晋升和合理授权六方面的举措维度,且六个维度均对企业产品创新产生正向影响;其中,外部平衡式环境在严格甄选、职业发展等四个举措维度与产品创新的关系间起正向调节作用,同时,高能平衡式环境在内部晋升与产品创新绩效关系间起正向调节作用,低能平衡式环境在内部晋升与产品创新绩效间起负向调节作用。Under complex environment,the influence of strategic human resource management and organizational system environment on organizational innovation has become increasingly prominent.This paper,based on literature analysis,in-depth interview,expert interviews,open questionnaire survey,bootstrapping analysis,balancing effect test,and so on,uses questionnaire method to explore the structure model of strategic human resource management(SHRM)in Chinese S&T enterprises and tests its impact on product innovation performance from the perspective of environmental balance.The results show:(1)SHRM in Chinese S&T enterprises is composed of six factors,such as emphasize selection,vocational development,emphasize performance evaluation,effective repay,internal promotion and reasonable authorization.(2)SHRM architecture in Chinese S&T enterprises has significantly positive influence on product innovation performance.(3)Environmental balancing moderates the influence of emphasize selection,vocational development,emphasize performance evaluation,effective repay on product innovation performance.Environmental balancing has no significantly moderating effect between reasonable authorization and product innovation performance,and high level environmental balancing has positive moderating influence between internal promotion and product innovation performance,and low level environmental balancing has negative moderating influence between internal promotion and product innovation performance.
