护士组织创新氛围与护士长变革型领导行为的关系研究

摘　　要：目的探讨护士组织创新氛围与护士长变革型领导行为之间的关系。方法采用护士一般资料问卷、护士组织创新氛围量表、变革型领导行为问卷,对哈尔滨市某三级甲等肿瘤医院400名护士进行问卷调查。结果护士组织创新氛围总分为(77.36±15.59)分、护士感知护士长变革型领导行为总分为(100.96±17.68)分,护士学历、职称和护士长变革型领导行为是其组织创新氛围的主要影响因素(P<0.01)。结论护士组织创新氛围有待进一步提高,受多种因素影响,护理管理者应根据临床护士特点采用针对性的领导行为,注重护士的工作发展状况,完善奖惩机制,充分调动护士的工作和科研积极性,提高临床护士的组织创新氛围。Objective To explore the relationship between nurses’ organizational innovation atmosphere and head nurses’ transformational leadership behavior.Methods Using general data questionnaire,nurses’ organizational innovation atmosphere scale and transformational leadership behavior questionnaire to survey 400 nurses in a 3 A-level tumor hospital in Harbin.Results The total score of nurses’ organizational innovation atmosphere was(77.36±15.59),and the score of nurses’ perception to head nurses’ transformational leadership behavior was(100.96±17.68).The major influencing factors were nurses’ education background,professional title and head nurses’ transformational leadership behavior(P<0.01).Conclusion The nurses’ organizational innovation atmosphere need to be further improved,which affected by various factors.Nursing managers should adopt targeted leadership behaviors according to each nurses’ characteristics,pay attention to their job development,improve the reward and punishment mechanism,fully mobilize their enthusiasm and innovation atmosphere.
