摘 要:从非正式人际关系视角中的职场友谊出发对亲组织非伦理行为的前因进行探讨。基于251份员工数据,根据社会交换理论和社会认知理论构建了职场友谊影响亲组织非伦理行为的理论模型。运用层次回归法检验职场友谊对亲组织非伦理行为的影响,验证情感承诺的中介作用以及关怀型伦理氛围的调节作用。实证结果表明:职场友谊会正向影响亲组织非伦理行为;情感承诺中介了职场友谊对亲组织非伦理行为的影响;关怀型伦理氛围正向调节情感承诺对亲组织非伦理行为的影响作用。This paper explores the causes of unethical pro-organizational behaviors from the perspective of informal interpersonal relationships. Based on 251 employee data, this study constructs a theoretical model of workplace friendship affecting unethical pro-organizational behavior based on social exchange theory and social cognition theory. It uses the analytic hierarchy process to test the influence of workplace friendship on the unethical pro-organizational behavior, verifing the mediating role of emotional commitment and the regulating role of caring ethical atmosphere. Results show that: workplace friendship positively affects the unethical pro-organizational behavior;organizational affective commitment partially mediates the relationship between workplace friendship and unethical pro-organizational behavior;caring ethical atmosphere positively regulates the relationship between organizational affective commitment and unethical pro-organizational behavior.
