摘  要:随着社会经济的发展和家庭结构的转变,人们对工作-家庭双重角色带来的冲突感受日益显著。从性别角色理论视角出发,本研究考察了工作-家庭冲突与员工组织内行为间的关系。通过对来自上海、江苏、浙江公共部门员工的现场调查,运用跨组比较分析方法,着重探讨了性别在工作-家庭冲突过程中的影响。研究结果表明:男性和女性在工作-家庭冲突(包括工作影响家庭和家庭影响工作两方面)的程度上没有显著差异。在工作影响家庭的情况下,男性和女性都没有降低对工作的投入;当家庭影响工作程度越深时,女性则会减少对工作的热情。此外,工作重塑行为能显著地缓减男性群体工作对家庭的影响;对女性员工而言,工作重塑缓减了家庭对工作的冲突。With the development of social economy and the transformation of family structure,the conflict between work and family is becoming more and more obvious.From the perspective of gender role theory,this study examines the relationship between work-family conflict and intra-organizational behaviors.Based on the field survey of employees from Shanghai,Jiangsu and Zhejiang,the study focuses on the impact of gender on work-family conflict.The results show that there is no significant difference between men and women in work-family conflict(including work influence on family and family influence on work).Both men and women do not lower their work engagement when work affects family issues.However,when families are influenced by work,women are becoming less likely to engage in work than men.Furthermore,job crafting is verified as an antecedent which reduces the influence of work on family in the male group.For female employees,job crafting helps to reduce the influence of family on their work.The current study would help to understand the impact of gender on work-family interface,and provide valuable implications for the organizational strategies and social support systems to deal with work-family conflict.
