摘  要:目的调查陕西省咸阳市护士职业承诺和职业稳定性现状,探讨职业承诺与职业稳定性的关系。方法于2017年6-9月,采用分层抽样和整群抽样法选择咸阳市8家二级以上医院1250名护士作为研究对象,通过问卷调查了解其职业承诺和职业稳定性现状及其关系。结果最终共调查1163名护士,其职业承诺评分为22.41±6.147,职业稳定性评分为15.60±3.410。不同文化程度、科室和职称的护士职业承诺评分比较,差异均有统计学意义(均P<0.05);不同年龄、科室的护士职业稳定性评分比较,差异均有统计学意义(均P<0.05)。Pearson相关分析显示,职业承诺与职业稳定性呈显著正相关(r=0.425,P<0.05)。多元回归分析显示,引入职业承诺前全部自变量共解释了因变量(职业稳定性)0.40%的总变异,引入职业承诺后全部自变量共解释了因变量29.20%的总变异,其中对职业稳定性影响作用从大到小依次为情感承诺、情感代价、经济成本、机会承诺和规范承诺(β=-0.360、-0.263、0.183、-0.160、-0.131)。结论咸阳市护士职业稳定与职业承诺及其各维度的关系密切,职业承诺对职业稳定性的影响较大。Objective To know the situation of occupational commitment and occupational stability of nurses in Xianyang City of Shaanxi Province,explore the influence of occupational commitment on occupational stability and their relationship.Methods From June to September 2017,1250 nurses from eight hospitals above grade 2 in Xianyang City were selected by stratified sampling and cluster sampling.The questionnaire survey was conducted to investigate the occupational commitment and occupational stability,and their relationship.Results Totally 1163 nurses were investigated,and the score of occupational commitment and occupational stability was 22.41±6.147 and 15.60±3.410 respectively.There were statistically significant differences in occupational commitment among different groups in education level,department and professional title(all P<0.05).There were statistically significant differences in occupational stability among different groups in age and department(all P<0.05).Pearson correlation analysis showed that there was a significant positive correlation between occupational commitment and occupational stability(r=0.425,P<0.05).The multiple regression analysis showed that all arguments explained 0.40%of the total variation of dependent variable(occupational stability)before introducing occupational commitment,while all arguments explained29.20%of the total variation after introducing occupational commitment,and emotional commitment,emotional cost,economic cost,opportunity commitment and normative commitment had the greatest impact on occupational stability(β=-0.360,-0.263,0.183,-0.160,-0.131).Conclusion Occupational stability is closely related to occupational commitment and its dimensions among nurses in Xianyang area,while occupational commitment had the greatest impact on occupational stability.
