摘 要:该文从追随力视角探讨了谦卑型领导对员工差异化建言行为的影响。基于调节焦点理论和350份有效样本数据,采用结构方程模型方法深入分析了二元特质调节焦点对谦卑型领导和员工差异化建言行为的中介作用。结果表明:谦卑型领导对员工促进性建言和抑制性建言均具有显著正向影响,特质调节焦点在谦卑型领导与建言行为间起着完全中介作用,即谦卑型领导正向影响员工的促进型特质调节焦点,进而正向预测员工的促进性和抑制性建言行为;谦卑型领导正向影响员工的防御型特质调节焦点,进而正向预测员工的抑制性建言行为。因此,有效激发员工建言追随行为不仅要领导者谦卑,还应注意调动员工不同的特质调节焦点。该研究丰富了领导风格与员工行为关系的作用机制,为管理实践中激发不同调节焦点员工的差异化追随行为提供了依据。This paper discusses the influence of humble leadership on employee voice behavior in the perspective of followership.Based on the regulatory focus theory and 350 valid sample data,this paper discusses the influence of humble leadership on employee voice behavior,and research the mediating role of dual regulatory focus in the relationship between humble leadership and employee voice behavior by using structural equation model(SEM).The results show that humble leadership has a significant positive impact on both promotive and prohibitive voice behavior,and the regulatory focus plays a completely mediating role between humble leadership and voice behavior which means humble leadership positively affects employee promotion and prevention regulatory focus and encourage employee voice behavior.Therefore,to achieve the effective stimulation of employee voice behavior not only requires the humility of the manager,but also calls for the attention to mobilize employee’s different regulatory focus.The research enriches the functional mechanism of the relationship between leadership style and employee behavior,and provides a theory evidence for inspiring differential following behavior of individuals with different personality traits in the practice of management.
