摘 要:基于社会信息加工理论,本文分析团队冲突认知差异在团队横向监督与团队失败学习之间的调节作用,探讨团队失败学习对团队创造力的直接影响,挖掘团队冲突认知差异情境下团队失败学习在团队横向监督与团队创造力之间的中介效应。基于73份团队问卷的实证研究发现:团队关系冲突认知差异正向调节团队横向监督对团队失败学习的促进作用,而团队任务冲突认知差异对团队横向监督与团队失败学习之间关系的调节作用不显著;团队失败学习正向影响团队创造力;对团队横向监督通过团队失败学习正向提升团队创造力这一中介机制而言,团队关系冲突认知差异发挥了调节作用,而团队任务冲突认知差异的调节作用不显著。研究结论拓展了团队横向监督对团队创造力作用的中介机制及其调节作用的认识和理解。Based on the social information processing theory,it concentrated on the moderating effect of conflict asymmetry on peer monitoring and team learning from failure. Then,it examined the relationship between learning from failure and team creativity. Moreover,it discussed the boundary effect of conflict asymmetry on the relationship among peer monitoring,learning from failure and team creativity. It made an empirical analysis based on 73 team samples. The results show that:team relationship conflict asymmetry positively moderates the promoting effect of team peer monitoring on team learning from failure,while team task conflict asymmetry has no significant moderating effect on the relationship between team peer monitoring and learning from failure;team learning from failure positively affects team creativity;as far as the mediating mechanism that team peer monitoring positively promotes team creativity through team learning from failure,team relationship conflict asymmetry plays a moderating role,while team task conflict asymmetry has no significant moderating effect. The conclusion expands the understanding of the mediating mechanism of team peer monitoring on team creativity and its moderating effct.
