摘 要:基于特质激活理论和资源保存理论,构建研发人员主动性人格影响创新行为有中介的调节模型。对8家科研院所及企业651名研发人员开展问卷调研,结果发现:研发人员主动性人格对创新行为正向作用显著;组织职业生涯管理正向调节以上二者间关系;工作繁荣在主动性人格与创新行为关系间起中介作用;组织职业生涯管理对主动性人格与创新行为的正向调节效应通过工作繁荣的中介路径实现。Based on the trait activation theory and conservation of resources theory,this paper constructs a m ediated moderation model about the relationship between proactive personality and innovative behavior.Empirical data is collected from 651 R&D personnel in 8 enterprises and research institutes.The results show that proactive personality positively predicts innovative behavior;organizational career management positively moderates the above relationship;thriving at work partially mediates the relationship between proactive personality and innovative behavior,and the positive moderate effect of organizational career management on the relationship between proactive personality and innovative behavior is achieved through the m ediating effect of thriving at work.
