摘 要:目的构建护理学专业骨干教师胜任力评价的量化指标体系。方法通过文献分析及行为事件访谈,运用胜任力模型理论进行理论研究,初步编制胜任力指标框架,采用德尔菲专家咨询法确定条目,采用层次分析法确定指标权重。结果理论研究及访谈确定了指标条目;21名专家完成专家咨询,2轮函询问卷的有效回收率为84%和100%,权威系数为0.86,协调系数分别为0.290、0.309,最终确定29个指标条目;层次分析确定一级指标中权重由高到低依次是技能、知识、动力、职业特质。结论护理学专业骨干教师胜任力评价的量化指标体系设置合理,为主管部门遴选、考核教师提供科学依据,也可以为骨干教师自身发展提供参考。Objective To construct a quantitative index system for the evaluation of the competency of key members of teachers in nursing specialty. Methods Through literature review and behavioral event interviews, the theoretical research was conducted based on competency model theory, and the competency indicator framework was initially formed. The Delphi method was used to determine the entries, and the analytic hierarchy process was used to determine the indicator weights. Results The theoretical research and interviews confirmed the index entries;21 experts completed expert consultation, and the effective recovery rate of the two rounds of consultation was 84% and 100% respectively. The authority coefficient was 0.86, and the coordination coefficient was 0.290 and 0.309.Analytic hierarchy process determined that first-level indicators with the weights ranking from high to low were skills, knowledge,motivation, and occupational characteristics. Conclusion The quantitative index system for the evaluation of the competence of key members of teachers in nursing specialty is reasonable, providing a scientific basis for the selection and evaluation of teachers, and it also provides reference for the development of key members of teachers.
