摘  要:目的探讨年轻护士感知真实型领导、职业倦怠和工作满意度的关系并建立三者之间的关系模型,为提高年轻护士工作满意度提供依据。方法采用真实型领导量表、职业倦怠量表和工作满意度量表对青岛市某三级甲等综合医院的261名年轻护士进行问卷调查。结果年轻护士感知真实型领导与职业倦怠呈负相关(r=-0.358,P<0.01),与工作满意度呈正相关(r=0.610,P<0.01)。结构方程模型表明,年轻护士感知真实型领导对职业倦怠具有负向预测作用(λ=-0.382,P<0.01),对工作满意度具有正向预测作用(λ=0.494,P<0.01),年轻护士感知真实型领导通过职业倦怠具有间接正向预测作用(λ=0.154,P<0.01)。结论年轻护士感知真实型领导水平、职业倦怠对工作满意度具有一定的预测作用,职业倦怠在年轻护士感知真实型领导水平与工作满意度之间起到中介作用,护理管理者应采取相应措施培养护士的真实领导行为,进而降低年轻护士的职业倦怠,提高工作满意度。Objective To explore the relationship among perceived authentic leadership,job burnout and job satisfaction of young nurses and establish a relationship model among them,so as to provide basis for improving job satisfaction of young nurses.Method A total of 261 young nurses in a 3A-level general hospital in Qingdao were investigated with the authentic leadership scale,Maslach Burout Inventory-General Survey and Minnesota Satisfaction Questionnaire.Results The perceived authentic leadership of young nurses was negatively correlated with job burnout(r=-0.358,P<0.01)and positively correlated with job satisfaction(r=0.610,P<0.01).The structural equation model showed that young nurses'perceived authentic leadership predicted job burnout negatively(λ=-0.382,P<0.01),while job satisfaction had positive prediction(λ=0.494,P<0.01).Meanwhile,young nurses'perceived authentic leadership indirectly positively predicted job satisfaction through job burnout(λ=0.154,P<0.01).Conclusion Young nurses'perceived leadership level and job burnout has certain forecast function of job satisfaction.Job burnout among young nurses plays a mediating role between perceived leadership level and job satisfaction.Nursing managers should take corresponding measures to cultivate the head nurse's authentic leadership behavior,decrease young nurses'job burnout and increase their job satisfaction.
