小学职初教师组织意识表现特征的个案研究

摘　　要：小学职初教师在适应新的学校组织环境时所表现出来的信念、思想和态度即小学教师组织意识。对小学职初教师的组织意识进行研究,有助于我们从职初教师的实际工作、生活情境出发,对职初教师的职业状况进行深入的认识和理解,并为学校的职初教师管理工作提供具有实际依据的建议。该文采用质性个案研究范式,通过研究,发现小学职初教师在职业初期的组织意识表现为“适应”。在组织意识的指导下,小学职初教师的组织“适应”行动受到人际、结构、环境和反身四个维度所构成的组织氛围的“滋养”。The beliefs,thoughts and attitudes expressed by novice primary school teachers in adapting to the new school organizational environment are novice primary school teachers'organizational consciousness.Research on the organizational consciousness of novice teachers in primary schools will help us to understand the professional situation of novice primary teachers from the actual situation and provide management suggestions for the schools.This article adopts a qualitative way of case study.It is found that the organizational consciousness of novice primary school teachers at the beginning of their careers is"adaption".Under the guidance of organizational consciousness,the organizational"adaptation"action of novice primary school teachers is"nourished"by the organizational atmosphere from the dimensions of interpersonal relationship,structure,environment,and reflexivity.
