摘 要:目的了解民营医院护士工作满意度情况,分析影响因素,探讨管理对策。方法本研究通过参与中国科协发起的第三次“医务人员从业状况调查”项目,对我国9省份医院医务人员实施抽样调查,并对民营医院390份护士问卷数据进行分析。结果民营医院护士对工作总体满意度评分为(3.14±0.69)分,处于中等水平,满意率25.90%;相关因素分析表明医院级别、所在科室、科室人员配备状况、工作压力、薪酬与工作付出之间的关系、技术职称晋升的公平性、职业合法权益保障状况、医院提供继续教育的便利、医患关系、患者的信任程度与护士满意度有关(P<0.05);Logistic回归分析结果显示,医院级别、薪酬与工作付出之间的关系、职业合法权益保障状况是影响民营医院护士满意度的主要因素。结论改善护士工作现状,合理提高劳动薪酬,保障护士合法权益,提供职业发展空间,可能有利于提高民营医院护士工作满意度,进一步提高护士工作效能。Objective To understand the job satisfaction of nurses in private hospitals,analyze influencing factors,and discuss management strategies.Methods In this study,by participating in the third"Survey on the Employment Status of Medical Staff"initiated by the Chinese Association for Science and Technology,a sample survey of medical staff in 9 provinces of my country was conducted,and 390 nurse questionnaire data from private hospitals were analyzed.Results The overall job satisfaction score of nurses in private hospitals was(3.14±0.69)points,which was at a medium level,with a satisfaction rate of 25.90%.The analysis of related factors showed that the level of the hospital,the department,the staffing status of the department,work pressure,salary and work pay between the relationship,the fairness of the promotion of technical titles,the protection of legal rights and interests of the occupation,the convenience of continuing education provided by the hospital,the relationship between doctors and patients,and the degree of trust of patients are related to nurse satisfaction(P<0.05);the results of Logistic regression analysis show that the hospital relationship between rank,salary and work effort,and the protection of professional legal rights are the main factors that affect the satisfaction of nurses in private hospitals.Conclusion Improving the status quo of nurses'work,reasonably increasing labor salaries,protecting the legal rights and interests of nurses,and providing career development space may help improve nurses’job satisfaction in private hospitals and further improve nurses’work efficiency.
