摘 要:新员工是企业发展的活力和新动力,其组织社会化关系到企业的可持续发展。基于资源保存理论和社会认同理论,探究同事信息分享对新员工组织社会化结果(包括任务掌握、组织公民行为、角色内绩效以及留职倾向)产生的影响机理。通过运用结构方程模型和层次回归,对一家大型医院的293名新员工及直属领导的配对数据进行分析。分析结果证实:同事工作信息分享和生活信息分享分别对新员工工作焦虑和生活焦虑的负向影响;新员工工作焦虑和生活焦虑对新员工的情感转移有负向影响;情感转移对新员工组织社会化结果有正向影响;同事工作信息分享调节同事生活信息分享对新员工生活焦虑的影响,同事生活信息分享调节同事工作信息分享对新员工工作焦虑产生的影响。此外,为了巩固研究结论,从两家大型制造企业采集了352名新员工及直属领导的配对数据,分析结果基本验证了研究假设。最后,对未来相关研究和本研究的局限性进行阐述。Newcomers are the fresh blood of the companies and their organizational socialization affects companies'sustainable development Based on conservation of resource theory and social identity theory,this study explored the influence of coworkers'work information sharing and life information sharing on newcomers'organization socialization outcomes(including in-role performance,organization citizenship behavior,task mastery,and stay intention).Data analysis with a sample of 293 newcomers and matched supervisors from a large hospital showed that coworkers'work information sharing and life information sharing were correlated with newcomers,work anxiety and life anxiety respectively;Newcomers'work anxiety and life anxiety were positively related to newcomers'affect transfer,which then could exert positive effect on newcomers'socialization outcomes.The moderating roles of coworkers'work information sharing and coworkers’life information sharing were also supported.In addition,to improve the robustness of our findings,we used another sample of 352 newcomers and matched supervisors from manufacture industry,and found that most hypotheses were supported.Conclusion and limitations were discussed.
