医疗机构从业人员组织支持与组织公民行为关系实证研究

摘　　要：目的通过实证探索医疗机构从业人员组织支持与组织公民行为之间的关系,确定各种背景特征变量对组织支持和组织公民行为的影响。方法采用随机抽样在某省不同地区部分医院、社区卫生服务中心的各类从业人员进行量表调查,利用独立样本t检验、方差分析、相关分析、非参数检验,探讨医院环境中个体组织支持和组织公民行为的关系。结果组织支持与组织公民行为相关系数为0.239,组织支持在OCB的个人主动性、利他、认同上的相关系数为0.210、0.211、0.473,即组织支持和组织公民行为(认同、利他、主动)维度之间存在显著正相关。结论组织支持满足了医疗机构从业人员被组织和同事认可、赞许的需要,如果“感知”到组织对其支持,会激发更多的组织公民行为,这要求医院力争创造心理软环境,使员工得以感受到来自于组织的认可与关怀。Objective To make the employees improve enthusiasm and efficiency and help hospitals with better management of staff,make the hospital a better development in the future competition through the study of the relationship between perceived organizational support(POS)and organizational citizenship behavior(OCB),and background characteristics influence on organizational support and OCB.Methods This article applied random sampling method,granting the organization scale and the organizational citizenship behavior scale to the hospitals,and community health service medical staff.The methods of T-test,ANOVA,correlation analysis were used to explore the relationship between POS and OCB in the hospital environment.Results The correlation coefficient between organizational support and OCB was 0.239,the correlation coefficient of organizational support for individual initiative,altruism,and identity were 0.210,0.211,0.473.Organizational support and OCB(identity,altruism,initiative)had a significant positive correlation.Conclusion The organizational support meets the needs of the organization and colleagues demand for recognizing and applauding.If the employees in medical institutions receive organizational support,they will be encouraged to express more organizational citizenship behavior.
