摘 要:目的探讨护士工作倦怠与离职意愿的关系及心理资本的中介作用。方法 2019年8—10月,采用问卷调查法,以广西壮族自治区某三级甲等肿瘤专科医院的344名护士作为研究对象,运用护士心理资本量表、工作倦怠量表及离职意愿问卷进行调查。结果工作倦怠与离职意愿呈显著正相关(r=0.613,P<0.01);心理资本与工作倦怠及离职意愿均呈显著负相关(r=-0.667、-0.387,均P<0.01)。结构方程模型显示工作倦怠中的情感衰竭可正向预测离职意愿;心理资本在情绪衰竭与离职意愿关系之间起完全中介作用,中介效应值为0.084;心理资本在低成就感与离职意愿之间起部分中介作用,中介效应值为0.165。结论广西某三级甲等肿瘤专科医院护士工作倦怠与离职意愿突出,护理管理者应注重心理资本这种积极心理资源的开发,从而降低工作倦怠,减少护理人才的流失。Objective To explore the relationship between job burnout and turnover intention of nurses and the mediating effect of psychological capital. Methods A questionnaire survey was conducted among 344 nurses in a grade-A tertiary oncology hospital in Guangxi Zhuang Autonomous Region from August to October,2019 by using the nurses’ psychological capital scale,job burnout scale and turnover intention questionnaire. Results Job burnout was positively correlated with turnover intention(r=0.613,P<0.01).Psychological capital was negatively correlated with job burnout and turnover intention(r=-0.667,-0.387,both P<0.01). The structural equation model showed that emotional exhaustion in job burnout could positively predict turnover intention,psychological capital played a completely mediating role in the relationship between emotional exhaustion and turnover intention,with the mediating effect value of 0.084,and it played a partial mediating role between low sense of achievement and turnover intention,with the mediating effect value of 0.165. Conclusion Job burnout and turnover intention of nurses in a grade-A tertiary oncology hospital in Guangxi are prominent,and nursing managers should pay attention to the development of positive psychological resources such as psychological capital,which is conducive to reducing job burnout and the loss of nursing talents.
