摘  要:目的探讨导师制培训方案对提升新手护士长角色核心能力培训中的应用效果。方法采用文献分析法和专家讨论法,确定护士长角色核心能力,构建导师制新手护士长培训方案,选择2017年1月至2018年8月全院竞聘上岗新手护士长16名,按照本研究构建的方案进行6个月培训,培训前后进行护士长角色核心能力问卷调查,对新手护士长进行绩效评价、护理质量检查。结果培训后,护士长核心能力6个维度均有了明显提高,临床管理、人力资源管理、绩效改进、专业发展、财务管理和领导力评分由培训前的(2.69±0.60)、(2.31±0.70)、(2.19±1.11)、(5.94±1.98)、(1.94±1.00)、(35.63±7.86)分,提升至培训后的(4.00±0.37)、(3.69±0.48)、(4.06±0.68)、(7.69±1.01)、(3.88±0.50)、(53.25±4.85)分,差异有统计学意义(t值为3.144~7.630,P<0.01);16名新手护士长综合绩效评价均达到称职;全院护理质量评价中,新手护士长管理的护理单元与资深护士长差异无统计学意义(P>0.05)。结论运用导师制新手护士长培训方案,能有效引导新手护士长快速适应新角色并提升护士长角色核心能力,从而提高护理质量和保证患者安全。0bjective To explore the effect of the tutorial training program on the training of the novice head nurse's core competence.Method We used the method of literature analysis and expert consultation to identify the evaluation system of the core competence of the role of the head nurse and to build the training program of the novice head nurse of the tutorial system.From January 2017 to August 2018,16 novice head nurses were selected to participate in the recruitment competition of the hospital,and the 6-month training was conducted according to the scheme constructed in this study.Before and after the training,questionnaires were conducted on the core competence of the role of head nurses,and performance evaluation and nursing quality inspection were conducted on the novice head nurses.Result After training the six dimensions of the head nurse's core competence were improved significantly.The score of clinical management,human resource management,performance improvement(nursing quality),professional development,financial management(budget)and leadership(comprehensive ability)were respectively 4.00±0.37,3.69±0.48,4.06±0.68,7.69±1.01,3.88±0.50,53.25±4.85(P<0.05),the dfference was statistically significant.All the 16 novice head nurses were qualified for the comprehensive performance evaluation.In the nursing quality evaluation of the whole hospital,there was no significantdifference between the nursing unit managed by the novice head nurse and the senior head nurse(P>0.05).Conclusion The application of the tutorial system can effectively guide the novice head nurse to quickly adapt to the new role and improve the core competence of the role,so as to improve the nursing quality and ensure the patients safety.
