摘  要:相较于员工间水平知识共享和员工对上知识共享,领导对下知识共享是学界长期忽视的一个重要研究议题。从领导对权力分配差异的认知视角出发,选取领导权力距离取向作为自变量,选取领导—成员交换关系和领导心理安全感作为中介变量,探讨了领导对下知识共享意愿的发生机理。通过对中船重工多家成员单位237位领导的问卷调查,结果显示:(1)领导权力距离取向会显著负向影响领导对下知识共享意愿;(2)领导-成员交换关系在领导权力距离取向与领导对下知识共享意愿之间起到部分中介效应;(3)领导心理安全感在领导权力距离取向与领导对下知识共享意愿之间起到部分中介效应,但该中介效应与领导权力距离取向主效应方向相反,即存在"遮掩效应"。Knowledge sharing has always been regarded as the core content of organizational knowledge management and has been widely concerned by academia and enterprises for a long time.Compared with the horizontal knowledge sharing between employees and the bottom-up knowledge sharing of employees,although the top-down knowledge sharing of leaders has more prominent value and effectiveness for improving the quality and efficiency of organizational knowledge sharing,the research on this topic has not attracted enough attention from the academic so far.Moreover,in reality,leader’s top-down knowledge sharing is more an expected behavior of an organization than an actual behavior.The individuals’cognition of the distribution of power differences can provide some explanations for this dilemma.Specifically,as one of the basic resources for power stratification,knowledge is the key to the formation of leadership’s power status in the organization.Therefore,it can be inferred that the sensitivity of leaders to the distribution of power and their own demands for consolidating power status could be important factors for leader’s top-down knowledge sharing.In view of this,this study aims to reveal the influencing mechanism of leader’s power distance orientation on leader’s top-down knowledge sharing intention from the perspective of cognition of power difference distribution.First,through theoretical analysis,this study selected leader’s psychological security and leader-member exchange relationship as the mediators,and constructed the theoretical model of how leader’s power distance orientation affects leader’s top-down knowledge sharing intention.Secondly,this study adopted questionnaire survey method to collect data.The mature and widely used scales in the existing literature were selected to form the initial questionnaire.After pre-testing and repairing,this study took 237 leader samples from the super large state-owned enterprise China Shipbuilding Industry Corporation as the subjects for the final questionnai
