摘  要:目的医务人员工作满意度是卫生人力资源管理领域的热点问题,工作满意度一定程度上影响医务人员卫生服务质量。本研究分析天津市宁河区医务人员工作满意度水平及其影响因素,为卫生管理部门制定政策提供参考。方法采用分层抽样法选取2018年天津市宁河区公立医疗卫生机构307名医务人员作为研究对象,采用网络问卷调查法收集资料,调查工具为明尼苏达短式问卷,包含工作内容、同事关系、工作条件、工作自主性和工作成就5个方面,并进一步分析医务人员工作满意度影响因素。结果医务人员工作满意度得分为(3.51±0.55)分,工作满意率为49.84%。单因素分析结果显示,不同单位(F=2.96,P=0.333)、学历(F=3.49,P=0.016)、职称(F=7.42,P<0.001)、年龄(F=2.91,P=0.022)和岗位(F=4.16,P=0.007)与医务人员工作满意度得分有关联。Logistics回归分析结果显示,高中学历(OR=0.15,95%CI为0.04~0.63,P=0.01)、本科学历(OR=0.33,95%CI为0.11~0.98,P<0.05)、初级职称(OR=15.54,95%CI为1.87~129.31,P=0.01)、中级职称(OR=13.46,95%CI为1.59~114.16,P=0.02)、副高级职称(OR=41.58,95%CI为4.05~426.90,P<0.05)是医务人员工作满意度影响因素。结论天津市宁河区医务人员工作满意度不高,处于一般水平,低学历是医务人员工作满意率的保护因素,低职称是医务人员工作满意率的危险因素。OBJECTIVE Medical staff job satisfaction is a hot issue in the field of health human resource management,and job satisfaction affects the quality of medical staff health services to a certain extent.This study analyzed the job satisfaction level and its influencing factors of medical staff in Ninghe District of Tianjin,and provided a reference for health management departments to formulate policies.METHODS The stratified sampling method was used to select 307 medical staff from public medical and health institutions in Ninghe District of Tianjin in 2018as the research objects,and the network questionnaire survey method was used to collect data.The survey tool was a Minnesota short-form questionnaire,including work content,colleague relations,working conditions,Work autonomy and work achievement are 5aspects,and the influencing factors of medical staff job satisfaction were analyzed.RESULTS The medical staff’s job satisfaction score was(3.51±0.55),and the job satisfaction rate was 49.84%.The results of single factor analysis showed that different units(F=2.96,P=0.333),educational background(F=3.49,P=0.016),professional title(F=7.42,P<0.001),age(F=2.91,P=0.022)and position(F=4.16,P=0.007)was related to the job satisfaction score of medical staff.Logistics regression analysis results showed that high school education(OR=0.15,95%CI:0.04-0.63,P=0.01),undergraduate degree(OR=0.33,95%CI:0.11-0.98,P<0.05),junior professional title(OR=15.54,95%CI:1.87-129.31,P=0.01),intermediate title(OR=13.46,95%CI:1.59-114.16,P=0.02),deputy senior title(OR=41.58,95%CI:4.05-426.90,P<0.05)was the influencing factor of medical staff job satisfaction.CONCLUSION The job satisfaction of medical staff in Ninghe District of Tianjin is not high and is at an average level.Low educational background is a protective factor for the job satisfaction rate of medical staff,and low professional title is a risk factor for the job satisfaction rate of medical staff.
