摘  要:酒店业作为服务业的典型代表,随着全球化的进程日益深入,需要接待来自不同国家、文化差异的顾客,工作种类多样,内容繁杂,故员工的职业适应性至关重要。然而现有研究表明职业适应性会引发员工离职行为,如何提高员工的职业适应性同时避免员工离职具有重要意义。基于此,本文从职业适应视角研究员工职业适应性与职业满意度、离职意向之间的影响关系。以酒店员工为研究对象,通过问卷调查收集有效样本349份,借助SPSS24.0和AMOS23.0统计分析软件进行数据分析。研究结果显示:(1)职业适应性对离职意向存在显著正向影响;(2)工作满意度在职业适应性和离职意向之间起中介作用;(3)感知组织支持在职业适应性和工作满意度以及离职意向的关系中起显著调节作用;(4)酒店实习生与正式员工在职业适应性、满意度和离职意向的关系中存在显著差异。基于研究结论,从工作满意度及组织支持等角度对提高员工职业适应性以及降低离职意向提出管理建议。Hotels are an indispensable choice for all travelers and business travelers.As the process of globalization continues to advance,travelers and business travelers across regions and countries are increasing,and the demand for hotels has always been high.As a highly labor-intensive service industry,the operation and development of the hotel industry requires huge human resources and therefore has a strong dependence on human resources.However,the high turnover rate of employees is a long-standing and serious problem in the hotel industry.This article investigates the causal relationship between occupational adaptability,occupational satisfaction,and willingness to leave.This article takes 169 hotel interns and 180 hotel employees as research objects and uses SPSS and AMOS data analysis software.The results show that:(1)Career adaptability has a positive impact on job satisfaction;(2)Career adaptability Positive impact on turnover intentions;(3)Job satisfaction negatively impacts turnover intentions;(4)Perceived organizational support exists in the relationship and impact mechanism of career adaptability and job satisfaction as well as career adaptability and turnover intentions Moderating role;(5)The differences between hotel interns and regular employees effects the mechanism.Based on the above conclusions,this article puts forward guidance and management suggestions for reducing turnover intentions from the perspectives of increased occupational adaptability and job satisfaction,with a view to alleviating the current high turnover rate of hotel employees.
