摘 要:工作嵌入对员工离职有较好的预测作用,如何提高员工的工作嵌入,成为企业管理中关注的重要问题。本文基于社会交换理论和社会认同理论,探索领导成员交换(LMX)对工作嵌入的影响,同时考察组织认同的中介作用和领导组织化身的调节作用。采用问卷调查法对企业员工进行调查,最终获得有效问卷238份。通过相关性分析、多元回归分析、验证性因素分析等方法对研究假设进行验证。研究结果表明:LMX对工作嵌入有正向影响;组织认同在LMX与工作嵌入之间起完全中介作用;领导组织化身对LMX与组织认同的关系起调节作用。LMX与工作嵌入有调节的中介模型最终得到验证。Job embeddedness has a good prediction effect on employee turnover.How to improve job embeddedness has become an important issue in enterprise management.Based on social exchange theory and social identity theory,this paper explores the influence of leadership member exchange(LMX)on job embeddedness,and examines the mediating role of organizational identification and the moderating role of supervisor’s organizational embodiment.Through questionnaire survey,238 valid questionnaires were obtained.The research hypothesis was verified by correlation analysis,multiple regression analysis and confirmatory factor analysis.The results show that LMX has a positive effect on job embeddedness.Organizational identification plays a complete mediating role between LMX and job embeddedness.The supervisor’s organizational embodiment plays a moderating role in the relationship between LMX and organizational identification.A mediating moderation model between LMX and job embeddedness is finally validated.
