摘 要:目的随着员工价值不断多元化,军队医院面临护理人员离职率逐年增高、职业获得感低等问题,需进一步加强员工组织匹配影响因素的研究。方法采用专业调查问卷,对西部地区某大型军队医院的686名护理员工实施随机抽样调查。结果该院护士的价值观匹配(11.54±2.49)、供给需求匹配(10.45±2.74)、能力要求匹配(11.92±2.03)均处于中上水平;培训意愿、培训机会均对护士组织匹配得分有显著的正向预测作用。结论该院的护士组织匹配还有较大提升空间,可以通过政策鼓励提升护士的培训意愿,增加培训机会,以提高护士组织匹配度。Objective Public hospitals are facing problems of increasing turnover rate and low sense of career acquisition of nursing staff with the continuous diversification of staff value. Accordingly, it is necessary to strengthen the research on the influencing factors of person-organization fitness. Methods A random sample of 686 nurses from a large military hospital in the western area was conducted by professional scales. Results The scores of value fitness(11.54±2.49),supply-demand fitness(10.45±2.74), ability-requirement fitness(11.92±2.03) of nurses were in the middle and upper level, and the training willingness and training opportunity had significant positive predictive effect on the score of nurses’ person-organization fitness. Conclusion The person-organization fitness of nurses in the hospital can be further improved and the staff should be encouraged to take part in more training through policies.
