摘  要:本文以社会冲突理论为分析视角,结合对广西4个边境市(县)的调研,分别从认知偏差、利益博弈与资源挑战三个层面剖析当地高中教师队伍建设过程中存在的困难,探寻化解路径。从社会冲突理论来看,教师队伍建设过程中面临的冲突根源在主观上取决于主体对资源分配的合法性认识;在客观上,冲突是主体利益博弈失衡与资源的有限性导致的。相对于非边境民族地区,广西边境民族地区的高中教师队伍建设面临诸多挑战:教师的自我期望与现实环境有落差,教师的职业待遇与社会地位不匹配、教师的发展需求与资源配置不平衡。要突破广西边境高中教师队伍建设的瓶颈,就要转变当地高中教师的认知误区,探索合乎实际的教师管理方式;提升教师自我调适能力,建立与完善教师表达诉求、释放压力的"安全阀"机制;发挥主观能动作用,盘活资源,回应教师合理诉求,以此突破广西边境高中教师队伍建设的瓶颈,切实打造一支高素质、高质量的高中教师队伍。From the perspective of social conflict theory and the investigation of four border counties in Guangxi,this paper analyzes the difficulties in the team construction of local high school teachers from three aspects:cognitive bias,interests gaming and resource challenge,and explores the solution path.From the theory of social conflict,the root of the conflict in the process of teachers team construction depends subjectively on the subject’s understanding of the legitimacy of resource allocation,and objectively,the conflict is caused by the imbalance of the subject’s interests gaming and the limitation of resources.Compared with non-border ethnic areas,the team construction of high school teachers in Guangxi border ethnic areas faces many challenges:teachers’self-expectation and realistic environment are different;teachers’gains and social status are not matched;teachers’development needs and resource allocation are not balanced.In order to break through the bottleneck of the team construction of teachers in Guangxi border high schools,we should change the cognitive misunderstandings of local high school teachers,explore practical ways of teachers’management,improve teachers’self-adjustment ability,and establish and improve mechanism for teachers to express their demands and release pressure.In order to break through the bottleneck of the team construction of Guangxi border high school teachers,it is necessary to allow teachers’subjective initiative,activate resources,respond to teachers’reasonable demands.
