摘 要:通过个案访谈了解南非某孔院工作人员的跨文化冲突管理过程、效果、成因及应对策略。研究表明:受众面对异文化的不确定程度是冲突的心理诱因;文化及价值观差异是跨文化冲突的核心;官方层面的外交友好关系及其稳定性是影响孔院融入当地文化的宏观因素;工作人员对文化冲突心理的克服程度也是影响冲突管理的重要因素。对策为:首先,在跨文化交流中孔院对内、对外都要理清多方关系问题;其次,吸纳多元背景文化交流使者及提升组织成员的冲突管理能力;最后,重视个体差异对组织整体跨文化交流的影响程度。The current research unveils the intercultural conflict management processes,effects and causes of one of Confucius Institutes(CIs)in South Africa by interviewing its Chinese staff.It is found that recipients'cultural uncertainty is the psychological cause of intercultural conflicts,the degree of culture and value difference is the core intercultural conflict among others,the diplomatic ties set the tone for CIs'integration,and the overcoming of Chinese culture conflict-complex might have certain impact on the management of intercultural conflicts.Thus,to manage intercultral conflicts well CIs are recommended:to attract staff of various cultures and majors;to focus on improving their conflict management skills;to evaluate the degree of impact from individual differences on the overall communication effcts;and to comb the inner and outer relationship on the organizational level.
