摘 要:目的了解三级甲等综合医院护士创新行为现状并分析其影响因素。方法采用一般资料调查表、创新行为量表、组织创新气氛量表对国内13个省市共21家三级甲等综合医院285名护士创新行为进行横断面调查。采用分层回归分析探讨影响三级甲等综合医院护士创新行为的因素。结果护士创新行为量表总分(28.35±5.88)分,组织创新气氛量表总分(151.63±27.32)分。分层回归结果显示,护士的学历及是否参与基金研究项目、发明专利可影响护士创新行为,可解释创新行为总变异的16.90%;控制一般资料后,组织创新气氛中的组织理念(β=0.236)、工作方式(β=0.264)、环境气氛(β=0.232)是影响护士创新行为的主要因素,可共同解释创新行为总变异的54.10%。结论三级甲等综合医院护士创新行为处于中等偏上水平。学历较高、参与基金研究项目、有发明专利的护士,其创新行为较好;组织创新气氛中的组织理念、工作方式、环境气氛对护士创新行为有重要影响。护理管理者应给予护士更多的支持和自主发挥空间,营造积极和谐的工作气氛,以激发和促进护士创新行为。Objective To investigate current situation of the innovative behaviours of nurses in general hospitals and explore the influencing factors.Methods A cross-sectional survey was conducted to investigate the innovative behaviours of 285 nurses from 21 general hospitals in 13 provinces using general information questionnaire,innovation behaviour scale and organisational innovation atmosphere scale.The factors affecting the innovative behaviour were analysed by stratified regression analysis.Results The total score of the innovative behaviours was(28.35±5.88),and the total score of organisational innovative climate scale was(151.63±27.32).By stratified regression analysis,the factors such as education background,participation in funded research projects and having a patent could affect the innovative behaviour of the nurses,which explained 16.90%of the total variation in innovative behaviour.After control of general data,organisational concept(β=0.236),working style(β=0.264)and working atmosphere(β=0.232)in the organisational innovation climate were the main factors that affected the innovative behaviour of nurses.The outcome jointly explained a total variation of innovative behaviour at 54.10%.Conclusions The innovation behaviour of nurses in general hospitals is at a middle level.The nurses who received higher education,had experiences in participation of research and holding patents have better performance in innovation.The organisational concept,working mode and working atmosphere greatly influence the innovative behaviours.Nursing administrators should offer nurses with more supports and spaces for the career development of nurses and create a positive and harmonious working atmosphere hence to promote the innovative behaviours among the nursing staff.
