摘 要:目的了解我国9省市45家医院护士的工作满意度情况,进而分析职业因素对其的影响。方法利用自行编制的医务人员从业状况调查表对9省份45家医院的4626名护士进行调查,采用描述性统计方法和卡方检验进行分析。结果医院护士工作满意度较低,仅25.0%的护士对当前工作表示满意;其中,职称、月均收入、日均工作时间、工作压力、医患关系、执业环境等职业相关因素影响护士工作满意度。结论宏观层面上,有关部门应加强制度设计,提高护士的经济收入和职业地位,促进护士行业内涵式发展;微观层面上,医院应从提高人力资源配置、护士培训、护士团体辅导与心理疏导、人性化管理、护士职业防护等方面着手,增强护士的职业荣誉感、归属感、认同感,提高护士的工作满意度。Objective The aim of the study is to understand the job satisfaction of nurses in 45 hospitals in 9 pro-vinces in China,and explore the effect of work-related factors on job satisfaction among nurses.Methods A self-made questionnaire was used to investigate 4626 nurses from 45 hospitals in 9 provinces,and descriptive statistical methods and chi-square test were applied for further analysis.Results The job satisfaction of nurses was relatively low.Only 25%of nurses were satisfied with their current job.Several work-related factors such as job title,monthly income,average daily working hours,work pressure,the relationship between doctor and patient,and work environment were all associated with nurses'job satisfaction.Conclusion At the macro level,the relevant departments should strengthen the system design,improve the economic income and professional status of nurses,and promote the connotative development of the nursing profession.At the micro level,the hospital should improve the allocation of human resources,training of nurses,group counseling and psychological counseling of nurses,humanized management,and professional protection of nurses,so as to enhance nurses'sense of professional honor,belonging and identity,and improve nurses'job satisfaction.
