摘 要:基于TALIS 2018上海地区的数据,采用多层线性模型来分析中学教师工作满意度的影响因素。结果表明:(1)中学教师的工作满意度存在显著的校际差异;(2)个体层面上,教龄和教学支持方面的工作时间对工作满意度有显著的负向影响,自我效能感、将教师作为首选职业、对职业价值和政策影响的感知三个变量对中学教师的工作满意度有显著的正向影响;(3)学校层面上,教师-教学助手人员比例、社会的学校参与度、学校/校长领导力对中学教师的工作满意度有显著的负向影响;(4)“将教师作为首选职业”对中学教师工作满意度的影响存在显著的校际差异,但这种差异需要由其他学校水平变量来解释。Based on the latest data from TALIS 2018,this study uses the hierarchical linear model(HLM)to explore the factors affecting teacher job satisfaction.The main findings are as follows.There exists a significant difference in teachers’job satisfaction among different type of schools.At the individual level,teaching age and time spending on providing teaching support negatively impact teacher job satisfaction,while self-efficacy,teaching as the first career choice,and perception of career value and policy impact have a significant positive impact.At the school level,the teacher-teaching assistant ratio,community participation with the school,and school/principal leadership have significant negative impact on teacher job satisfaction.Additionally,the impact that whether teaching as the first career choice on teacher job satisfaction is different among schools,but this difference needs to be explained by other school-level variables.
