摘 要:近些年,随着个体正念研究在管理学领域的兴起,组织情境下的团队正念研究也逐渐得到了学者们的关注。然而,有关团队正念的研究仍然十分局限,尤其是缺乏对于团队正念的作用机制及其边界条件的探讨,这在一定程度上阻碍了正念文献的发展。基于输入—过程—输出模型与团队正念的文献,提出了一个被调节的中介模型。具体而言,团队正念通过增加团队情感支持,从而增加团队工作满意度和团队人际公民行为。同时,团队挑战性压力源调节了团队正念与团队情感支持之间的关系,即高水平的团队挑战性压力源加强了团队正念与团队情感支持之间的正相关关系。首先,半结构化一对一的访谈结果表明,团队正念的具体表现确实存在于中国企业中。其次,通过分析国内南方一家制造型企业的1094名员工(共139个团队)多时点匹配的问卷调查数据,研究结果支持了假设:团队正念与团队情感支持之间呈现显著的正相关关系;团队情感支持显著中介了团队正念对团队工作满意度及团队人际公民行为的作用;高水平的团队挑战性压力源显著加强了团队正念与团队情感支持之间的正向关系,以及团队正念通过团队情感支持影响团队有效性(即团队工作满意度、团队人际公民行为)的中介效应。研究发现不仅充分阐释并证实了团队正念影响团队有效性的内在机制和边界条件,为正念文献提供了新知,还为管理实践提供了有益且明确的指导。With the rapid development of individual mindfulness research in the field of organizational management,team mindfulness research in organizational contexts has gradually attracted much scholarly attention. To our best knowledge, scholars have begun to explore the potential influences of team mindfulness in the workplace. Team mindfulness was defined as a shared belief among team members, manifesting as members’ interactions characterized by awareness and attention to the present, and experiential, non-judgmental processing of inner experiences. Given these unique features, team mindfulness has significant effects on both team processes and outcomes. However, research on team mindfulness is limited by now, especially for the consequences, mechanisms, and boundary conditions of team mindfulness. This lack has hindered the development of the mindfulness literature to some extent. This is because more research is needed to help us improve the understanding of team mindfulness as a newly developed construct and the knowledge of how and when team mindfulness also can further advance the mindfulness literature.To expand the understanding of team mindfulness and answer the important research questions of how and when team mindfulness affects team effectiveness, this research draws on the input-process-output model and the team mindfulness literature to propose a moderated mediation model. By doing so, this research explores the influencing mechanisms and boundary conditions of the positive effects of team mindfulness on team effectiveness. Specifically, team mindfulness is expected to enhance team emotional support, and in turn, team emotional support improves team job satisfaction and team organizational citizenship behaviors directed toward individuals. Meanwhile, team challenge stressor moderates the positive relationship between team mindfulness and team emotional support such that the relationship between team mindfulness and team emotional support is strengthened when team challenge stressor is high rather than
