摘 要:随着社会价值观的转变和积极心理学的兴起,组织不再把工作和家庭看作两个独立的领域,工作-家庭的交互对员工工作绩效的影响具有复杂性。从工作-家庭促进原理和性别角色理论出发,探讨酒店员工感知家庭支持对其工作绩效的内在影响机制,并探索性别通过工作满意度的中介作用发生的调节效应。结果显示:(1)酒店员工感知家庭支持对工作满意度和工作绩效均有显著的正向影响;(2)酒店员工感知家庭支持通过工作满意度的中介作用间接正向影响工作绩效;(3)性别调节了酒店员工感知家庭支持通过工作满意度影响工作绩效的中介作用的前半路径,即酒店员工感知家庭支持通过工作满意度对工作绩效的作用机制因性别不同而有所差异。As the world accelerates the pace of tourism industry,the scale of hotel industry has rapidly developed in China.Under these circumstances,hotel organizations realize that they face a challenge of delivering exceptional service quality and creating customer satisfaction in order to acquire and retain a pool of profitable loyal customers for their survival and success.In order to enhance the hotel's competitive advantage and achieve organizational goals,it is extremely important to improve the performance of hotel staff.Juggling both work and family responsibility becomes a challenge for employees in the hotel industry.As a kind of psychological resource or coping mechanism in the work or family field,perceived family support can effectively alleviate various negative problems faced by employees,reduce employee psychological stress and work-family conflicts,promote work-family balance and improve job satisfaction and well-being.Work-family promotion shows that family support of employees can promote their performance and have a positive effect in the field of work.The purpose of this research is to explore a conceptual model and mechanism where hotel employees’perceived family support impacts on job satisfaction and job performance,which has theoretical and practical significance.Using systematic analysis,this paper studies the relationship of perceived family support,job performance and job satisfaction,the role job satisfaction and gender plays in such an effect.First,several research hypotheses are put forward about the interactions among the variables.Second,555 questionnaires were completed by hotel employees,and we used a stepwise regression analysis method to test these hypotheses.The results show that perceived family support has a significant positive impact on job satisfaction and job performance.Additionally,perceived family support indirectly and positively influences job performance through the mediating effect of job satisfaction and gender moderates the relationship between perceived family suppor
