摘 要:睡眠问题在当代职场人士中日益严重,员工睡眠质量受到学术界和实务界的广泛关注。众所周知,领导会对员工产生深远影响,但鲜有研究探讨领导行为与员工睡眠质量的关系。因此,本研究选取中国企业中具有"一家之主"特色的威权领导,基于资源保存理论探讨其对员工睡眠质量的影响,以及情绪反刍和关系能量在其中的作用。通过对293个员工样本的分析,研究发现:威权领导对员工睡眠质量有显著的负向影响,情绪反刍在其中起部分中介作用;关系能量正向调节威权领导与员工睡眠质量之间的关系,但无法调节威权领导与情绪反刍之间的关系。本研究丰富了领导行为与员工睡眠质量的研究,并探讨其影响机制与边界条件,为企业改善员工睡眠质量提供理论依据与管理启示。Sleep problems are becoming more and more serious among contemporary professionals, and the sleep quality of employees has received increasing attention from scholars and practitioners. As we all know, leadership behavior has a profound impact on employees, but few studies have explored the relationship between leadership behavior and employees’ sleep quality. Therefore, this study focus on authoritarian leaders who have the characteristics of "head of the family" in Chinese companies and discusses their impact on employees’ sleep quality based on resource conservation theory, as well as the roles of emotional rumination and relational energy. Through the analysis of 293 employee samples, the study found that authoritarian leadership was negatively related to employees’ sleep quality, and emotional rumination mediated the above relationship. Relationship energy has a significant positive moderating effect on the relationship between authoritarian leadership and employees’ sleep quality, but did not have signification moderating effect on the relationship between authoritarian leadership and emotional rumination is not significant. This research enriches the research on leadership behavior and employees’ sleep quality and identifies its underlying mechanism and boundary conditions. Moreover, it also provides theoretical insights and managerial implications for organizations to improve employees’ sleep quality.
