摘 要:作为知识密集型组织典型代表的高科技企业在创新活动中累积了大量的知识冗余,而知识冗余往往附着在人的身上、不受组织的绝对控制,是一种难以被利用的资源。采用单案例研究的方法,以锦标赛理论为基础剖析高科技企业知识冗余的利用机制。结果显示:知识冗余利用机制的核心在于通过新型锦标赛的方式识别并激励具有知识冗余利用能力的人才。具体而言,应以新型相对业绩(即新型竞赛标的和新型获胜方式)的方式识别人才,以新型奖金结构(即新型奖金激励与内部产权激励)的方式激励人才,以充分激发参赛者的主观能动性,使得企业的创新成果快速增加、研发成本下降、收益快速提高。As typical knowledge-intensive organizations,high-tech enterprises have accumulated a large amount of knowledge slack in innovation activities.However,knowledge slack is often attached to people and is not under the absolute control of the organization,is a kind of resource that is difficult to be used.Using the single case study method,based on the tournament theory,this paper analyzes in detail the utilization mechanism of high-tech enterprise knowledge slack.The results show that the core of the knowledge slack utilization mechanism lies in identifying and inspiring qualified personnel with knowledge slack utilization capabilities through new tournament mechanism.Specifically,identifying qualified personnel by a new relative performance manner(ie,new competition targets and new winning methods),and motivating qualified personnel in the form of new incentive structures(ie,new bonus incentives and internal property rights incentives),so as to fully stimulate the initiative of the contestants,make rapid increase of enterprise innovation achievements,reduce R&D costs and increase revenue.
