摘 要:基于资源保存理论和工作要求—资源模型,主要考察挑战性—阻碍性压力源对员工知识隐藏行为的影响,以及情绪耗竭和正念思维在二者关系之间的中介机制和调节效应。采用结构方程模型和243份问卷调查数据的研究发现:挑战性—阻碍性压力源均对员工知识隐藏存在显著正向作用;情绪耗竭在阻碍性压力源与员工知识隐藏之间起显著中介作用,但在挑战性压力源与员工知识隐藏之间的中介作用不显著;正念对挑战性压力源与情绪耗竭的关系有显著调节作用,但对阻碍性压力源与情绪耗竭关系的调节作用不显著。According to conservation of resources theory and job demand-resource model, this paper establishes a conceptual framework and investigates the relationship between the challenge-hindrance stressors and knowledge hiding, especially the mediating role of emotional exhaustion and the moderating role of mindfulness. Results derived from 243 questionnaires indicate that both of the challenge stressor and hindrance stressor have positive effect on knowledge hiding. Emotional exhaustion mediates the link between hindrance stressor and knowledge hiding, but has no significant mediating effect on the link between challenge stressor and knowledge hiding. Moreover, mindfulness negatively moderates the positive link between challenge stressor and emotional exhaustion, but has no significant moderating effect on the link between hindrance stressor and emotional exhaustion.
