摘  要:通过将制度工作的视角引入代际传承的过程研究,构建了领导者、领导行为与权威转换之间的桥梁,深化了对于代际传承过程中权威转换的理解,并为制度工作在权威转换过程中的作用提供了新的解释。研究结果表明,为了顺利完成代际传承,继任者会通过制度工作逐步改变企业的权威模式,促使企业脱离以创始人为核心的传统型权威和魅力型权威主导的权威模式,形成以制度为核心的法制型权威主导的新型权威模式,从而实现企业的稳步扩张。The study builds a bridge between leaders,leadership behavior and authority transformation,deepens the understanding of authority transformation in the process of intergenerational succession,and provides a new explanation for the role of institutional work in authority transformation by introducing the perspective of institutional work into the process of intergenerational succession.The study finds that in order to successfully complete the intergenerational succession,the successor will gradually change the authority mode of the enterprise through the institutional work,and promote the enterprise to break away from the authority mode dominated by traditional authority and charismatic authority with the founder as the core,forming a new authority mode dominated by legal authority with the institutions as the core,so as to realize the steady expansion of the enterprise.
