摘  要:负面反馈对员工持续的绩效提升十分重要,但关于员工个人特质如何影响负面反馈应对的研究并不充分。文章以198名员工为研究对象,从归因角度探讨了心理权利对员工接收负面反馈后的影响。结果表明:心理权利会导致员工对负面反馈进行外部归因,进而对员工后续的绩效改进和继续寻求反馈产生负面作用;负面反馈来源调节上述间接作用,尤其当负面反馈来自领导时,心理权利对员工负面反馈应对的消极作用被削弱。研究拓展了员工应对负面反馈的认识,为分析心理权利的影响提供了理论依据,对企业提升绩效反馈效率具有一定的实践价值。Negative feedback is very important for employees􀆳continuous performance improvement.However,the research on how employees􀆳personal characteristics affect the response to negative feedback is insufficient.Taking 198 employees as the research object,this paper discusses the impact of psychological entitlement on employees receiving negative feedback from the perspective of attribution.The results show that psychological entitlement will lead to employees􀆳external attribution of negative feedback,and then have a negative effect on employees􀆳subsequent performance improvement and continuous seeking feedback;negative feedback sources moderate the above indirect effects.Especially when negative feedback comes from leaders,the negative effect of psychological entitlement on employees􀆳response to negative feedback is weakened.The research expands the knowledge of employees􀆳response to negative feedback,provides a theoretical basis for analyzing the impact of psychological entitlement,and has certain practical value for enterprises to improve the efficiency of performance feedback.
