摘 要:来自员工自下而上涌现出的非正式领导力对组织的良性运转起到了重要的作用。然而,现有研究对什么类型的员工更容易涌现出领导力这一问题了解的并不深入。结合知识型员工和中国组织情境的特点,关注到代表工作能力的成就目标导向和代表人际关系能力的关系自我构建两种人格特质,并考察持有这两种特质的员工如何涌现出领导力,以及相应的类情境(团队人格特质构成)和纯情境(工作单位结构)如何干预该领导力涌现过程。对来自71个团队332名知识型员工的多时点上下级配对数据分析显示,团队成就目标导向构成和团队关系自我构建构能够增强相应特质与领导力涌现的关系;拥有成就目标导向和关系自我构建的知识型员工在有机式工作单位结构中更容易涌现出领导力。本研究从特质激活的角度丰富了领导力涌现的机制,为企业培养员工的领导力提供了管理启示。The informal leadership emerged from employees is crucial for organizational development.However,extant research has limited knowledge about which employees are more likely to emerge as leaders.Considering the characteristics of knowledge employee and Chinese organizations,the present study focused on two personality traits,namely,achievement goal orientation(i.e.,one’s work ability)and relational self-construal(i.e.,one’s interpersonal ability).Accordingly,this study investigated how employees with these two personality traits develop their leadership and examined whether the salience of these relationships was moderated by situation-like condition(i.e.,team trait composition)and pure situation(i.e.,work unit structure).Using a time-lagged and nested data collected through a survey of 332 employees from 71 teams,the results indicate that employees are more likely to show their leadership when the team composition of achievement goal orientation and relational self-construal are high.Moreover,compared to mechanistic work unit structure,employees with an achievement goal orientation and relational self-construal in organic work unit structure have a stronger likelihood to emerge as leaders.This study contributes to research on leadership emergence from a trait activation perspective and provides practical implications for organizations to better cultivate employees’leadership.
