摘 要:以中国"报"文化为切入点,通过对3个阶段326份的有效问卷数据分析,构建了上下级互动视角下亲领导非伦理行为的形成过程及其防范机制。研究结果表明:上下级关系与下属的亲领导非伦理行为呈显著正相关;下属的工具性承诺与情感性承诺在上下级关系与亲领导非伦理行为之间起部分中介作用,且情感性承诺的中介作用强于工具性承诺;下属的道德认同负向调节工具性承诺与亲领导非伦理行为的关系以及上下级关系与亲领导非伦理行为之间经由工具性承诺的间接效应;当下属的道德认同水平越高时,上述关系越弱。然而,道德认同对情感性承诺与亲领导非伦理行为的调节作用尚未得到数据支持。Taking Chinese "Bao" theory as starting point, and basing on survey data from 326 employees and their supervisor, this paper aims to explore the formation mechanism of unethical pro-supervisor behavior.The results show that:(1) There exists a significantly positive correlation between supervisor-subordinate guanxi and unethical pro-supervisor behavior.(2) Both instrumental commitment and affective commitment are partial mediators between supervisor-subordinate guanxi and unethical pro-supervisor behavior. The mediating effect of affective commitment is stronger than instrumental commitment.(3) The subordinate’s moral identity moderates the relationship between instrumental commitment and unethical pro-supervisor behavior and the indirect relationship between supervisor-subordinate guanxi and unethical pro-supervisor behavior through instrumental commitment such that this relationship is weaker for subordinates with high levels with low levels between supervisor-subordinate guanxi and unethical pro-supervisor behavior is not moderated by moral identity.
