转制幼儿园教师的生存状态研究--以辽宁省为例

摘  要:对辽宁省不同城市中的991名转制幼儿园教师的生存状态进行调查。研究发现转制幼儿园教师的生存状态总体处于一般水平,教师发展机会增加,但工作状况欠佳。在园所不同转制类型上教师的生存状态呈现群体差异化特征,民转普、公办园转为公办民营园中教师的生存状态有待改善,“待遇瓶颈”亟待突破;教师在所处的园所不同转制阶段上呈现“阶段曲线化”差异,处于转制中期的教师易出现阶段性适应困难;在不同年龄段上,中年教师工作压力较大,呈现“多元压力化”生存状态;在不同聘用性质上,临时聘用制及合同制教师流动盲目且频繁,呈现“身份焦虑化”生存样态;在不同学历上,拥有硕士学历光环的教师的工作幸福感较低,呈现“去光环化”生存状态。基于此,本研究提出相关建议:创新干预管理机制,完善教师权益保障制度;掌握好变革的渐进性,兼顾不同教师的诉求;加强宣传引导,帮助教师规划职业愿景。The living state of 991 system-converted kindergarten teachers in different cities of Liaoning province was investigated.The study found that the living conditions of these teachers are generally at the average level,with increased opportunities for teachers’development,but poor working conditions.The living conditions of teachers in different types of system-converted kindergartens show the characteristics of group differentiation,that is,the living conditions of preschool teachers in generally beneficial kindergartens and publicly-owned and privately-run kindergartens need to be improved and the“treatment bottleneck”needs to be broken.In different transition stages,there exist“phasic curve”differences and teachers in the middle stage of transition are prone to have adaptation difficulties.For teachers of different ages,the middle-aged have a higher sense of work pressure,presenting a“multiple-pressure”living state.In terms of different nature of employment,temporary and contract teachers flow blindly and frequently,demonstrating the“identity-anxiety”living state.In terms of different educational backgrounds,teachers with master’s degree have lower job-related happiness,showing a“de-halo”survival state.Based on this,this study puts forward the following suggestions such as innovating intervention management mechanism and improving the protection system of teachers’rights and interests;understanding the progressive nature of the change and taking into account the demands of different teachers;strengthening publicity and guidance to help teachers plan their career vision.
